Estaba muy desconcertado porque, seg\u00fan \u00e9l entend\u00eda, hab\u00eda sido ben\u00e9volo y adem\u00e1s su intenci\u00f3n era impulsar crecimiento.<\/p>\n<p>\u00bfQu\u00e9 hab\u00eda pasado? \u00bfEn qu\u00e9 se hab\u00eda equivocado? Ten\u00eda claro que no hab\u00eda logrado impulsar crecimiento sino generar enojo, frustraci\u00f3n, baja en el compromiso y la productividad. Necesitaba entender y actuar r\u00e1pido.<\/p>\n<p>Una investigaci\u00f3n de Jack Zenger y Joseph Folkman, publicada en la Harvard Business Review, realizada a m\u00e1s de 50.000 ejecutivos, concluy\u00f3 que \u00ablos l\u00edderes que se ubicaron entre el 10% m\u00e1s alto en solicitar retroalimentaci\u00f3n fueron calificados, en promedio, en el percentil 86 en la efectividad general del liderazgo\u00bb.<\/p>\n<p>Cuando las personas trabajan en un ambiente seguro, estimulante y de respeto, est\u00e1n m\u00e1s saludables y felices, lo que repercute en el clima, los resultados personales y organizacionales, generando el c\u00edrculo virtuoso al que todos aspiramos y el cual tiene varias aristas. Una de ellas es el feedback, el cual est\u00e1 directamente vinculado al compromiso y la productividad.<\/p>\n<p>\u00bfQu\u00e9 deb\u00eda hacer el director en cuesti\u00f3n para actuar r\u00e1pido? La respuesta se vincula con los aspectos de un feedback eficiente:<\/p>\n<ul>\n<li>Primero que todo, gener\u00e1 con cada uno de tus colaboradores un ambiente de seguridad y confianza.<\/li>\n<li>Manten\u00e9 retroalimentaci\u00f3n permanente y peri\u00f3dica<\/li>\n<li>Dise\u00f1a objetivos con indicadores de resultados y comun\u00edcaselos<\/li>\n<li>Aseg\u00farate que tu colaborador recibi\u00f3 exactamente el mensaje que quieres darle<\/li>\n<li>Que tu retroalimentaci\u00f3n sea orientada al futuro y basada en aprendizajes<\/li>\n<li>Prepar\u00e1 lo que vas a decir para que tu mensaje sea constructivo y positivo, a\u00fan con malas noticias. Se concreto y espec\u00edfico, pon\u00e9 ejemplos de c\u00f3mo, cu\u00e1ndo y d\u00f3nde, pudiste constatar lo que est\u00e1s comunicando<\/li>\n<li>Asegurarte que tanto vos como la persona est\u00e1n en buen estado al momento de mantener la conversaci\u00f3n de feedback<\/li>\n<li>Al iniciar la conversaci\u00f3n, preg\u00fantale a tu colaborador sobre su autofeedback<\/li>\n<li>S\u00e9 directo<\/li>\n<li>Aseg\u00farate que tu mensaje responda a los objetivos que acordaron<\/li>\n<li>Se modelo, escuch\u00e1, habl\u00e1 con respeto y agradec\u00e9<\/li>\n<li>Estimula desarrollo a trav\u00e9s de nuevos objetivos<\/li>\n<li>Aseg\u00farate de compartir conocimiento<\/li>\n<\/ul>\n<p>La investigaci\u00f3n de Zenger y Folkman tambi\u00e9n revel\u00f3 que el 62% de los l\u00edderes se calificaron como altamente eficaces para proporcionar feedback honesto y directo, mientras que el 60% de los colaboradores refirieron que no hab\u00edan recibido feedback siquiera \u00fatil. Hay una brecha grande, \u00bfno? Lo que pasa es que en ocasiones los gerentes no han desarrollado la habilidad para proporcionar eficaz retroalimentaci\u00f3n. Esta no es una habilidad innata, \u00a1se aprende!<\/p>\n<p>El feedback es una habilidad indispensable que los l\u00edderes deben desarrollar y siendo una de las responsabilidades del liderazgo. Es fundamental para:<\/p>\n<ul>\n<li>Enmarcar las evaluaciones de rendimiento efectivas<\/li>\n<li>Implementar planes de desarrollo<\/li>\n<li>Absolutamente necesario para comprometer, motivar e inspirar<\/li>\n<li>Generar flexibilidad<\/li>\n<li>Promover continuo deseo de aprender y desarrollarse<\/li>\n<li>Invita a asumir tareas m\u00e1s complejas o dif\u00edciles<\/li>\n<li>Es un ingrediente fundamental del buen coaching<\/li>\n<\/ul>\n<p>El director de esta historia y otros l\u00edderes que conozco, al practicar el feedback efectivo obtienen resultados extraordinarios que impactan en sus colaboradores, el negocio y mucho m\u00e1s en s\u00ed mismos.<\/p>\n<p>Si a\u00fan no das feedback o consideras que podes mejorarlo, te invito a que comiences y midas el impacto. This was much cooler than decorating the tables or learning about things that had happened and stopped happening hundreds of years before I even existed!<\/p><p><strong>The other day, driving back to my house here in London, I watched people cross the street in front of me, and thought\u2026 how do the moral values of a culture or region directly reflect the everyday reality of an entire nation?<\/strong><\/p><p>And I\u2019ve thought of all the countries I\u2019ve been to, which are dozens of them, and cultures in general, and how clear it is to understand which are those values established strongly from the cradle, in that culture of which that person did and of which he is a part.<\/p><p>An IVH (Human Value Index) survey conducted by the UN (The United Nations) showed that in the opinion of Brazilians, in general, what it is necessary to change in Brazil for quality of life to improve is, first, education, followed by public policy, violence, moral values \u200b\u200band employment. In the State of S\u00e3o Paulo there was a variation in relation to the national opinion, with moral values \u200b\u200bfirst.<\/p><p><strong>Most likely, if the same survey were done in England or in any other country, the result would be another.<\/strong><\/p><p>And it occurred to me: This applies not only to countries, but also to each of the families and the citizens.<\/p><p>If we stop to think, we will see clearly how the values we experience (or not) in our home, influences our life in general.<\/p><p>I particularly have two very strong and unshakable values, one is respect, and the other is honesty.<\/p><p>I cannot imagine a satisfactorily happy life without the presence of one of these two values.<\/p><p>And analyzing my reality, I see how everyone in my house also adopted the same guiding values, just as I adopted the values of the other members of my family.<\/p><p><strong>And in that I thought as I watched people cross the street\u2026 in the tranquility I was feeling, standing at the traffic light, with the glass open, and not even thinking about checking the mirror to make sure no one was approaching to rob me. And everyone around them was acting the same way.<\/strong><\/p><p>The boy who appeared to be about 10 years of age crossing the street alone, with his school bag, talking on his iPhone, the executive with his backpack, who did not try to disguise the presence of a laptop, and the old man, who walked calmly on the street with his walking stick, not being hit by the other pedestrians, and not bothering to finish crossing quickly, just in case the green light turned red for him.<\/p><p>And I realized the main reason for me to love London, is because people and their values, build a nation and (regardless of the weather), build the quality of life they have. (I\u2019m not just referring to London, but mentioning what I observed while thinking about it. Of course, I love Brazil a lot, however, for different reasons.)<\/p><p>Our values build our reality, as long as we are congruent with them!<\/p><p>After all, what good is it to value education if you\u2019re too lazy to read a book?<\/p><p>Or honesty, if you\u2019re happy when you get a little extra change and you don't even consider returning the difference to the cashier?<\/p><p>Returning to Moral and Civic Education, and knowing that it is no longer compulsory in schools, what can each of us do to incorporate it into our routine to contribute to a more moral and civically satisfying society?<\/p>","_et_gb_content_width":"","footnotes":""},"categories":[130],"tags":[],"class_list":["post-62038","post","type-post","status-publish","format-standard","has-post-thumbnail","hentry","category-articulos"],"acf":[],"yoast_head":"<!-- This site is optimized with the Yoast SEO plugin v26.8 -
